呼吸科护士心理授权与工作重塑对其核心能力的影响研究

摘  要:目的了解呼吸科护士核心能力的现状,探讨心理授权与工作重塑对呼吸科护士核心能力的影响,为后期开展相关研究提供理论依据。方法于2024年2月至5月,采用一般资料调查表、呼吸专科护士核心能力问卷、心理授权量表、护士工作重塑量表对佛山市18所医院的324名呼吸科护士进行问卷调查。结果呼吸科护士核心能力总分为(168.76±32.10)分,且与心理授权和工作重塑均呈正相关(r 1=0.388,r 2=0.436;P<0.01)。医院等级、年龄、职称、职务、工作年限、心理授权、工作重塑是呼吸科护士核心能力的主要影响因素(均P<0.01)。结论呼吸科护士核心能力处于中等偏下水平,护理管理者可以通过提高呼吸科护士的心理授权和工作重塑水平,并重点关注职业成长阶段的护士,加强不同等级医院护士间的交流与学习,进一步促进呼吸科护士核心能力的提升。Objective To understand the current status of the core competence in respiratory nurses,and to explore the impact of psychological empowerment and job remodeling on the core competence,so as to provide theoretical basis for later research.Methods From February to May 2024,a total of 324 respiratory nurses from 18 hospitals in Foshan were investigated by General Information Questionnaire,Core Competence Questionnaire for Respiratory Nurses,Psychological Empowerment Scale and Nurse Job Remodeling Scale.Results The total score of core competence was(168.76±32.10),which was positively correlated with psychological empowerment and job remodeling(r 1=0.388,r 2=0.436,P<0.01).Hospital grade,age,title,position,working years,psychological empowerment and job remodeling were the main influencing factors of respiratory nurses'core competence(all P<0.01).Conclusion The core competence of respiratory nurses is at a lower medium level.Nursing managers can enhance the core competence through improving their psychological empowerment and job remodeling,focusing on nurses in the career growth stage,and strengthening the communication and learning among nurses in different levels of hospitals.
