摘  要:数智技术的应用让企业的生产效率得以提升,让员工在创新的过程中可以获得更多的新兴技术支持,但与此同时也让员工感到职业发展受到新兴技术的冲击和威胁。基于资源保存理论,探讨了数智技术冲击意识对员工创新行为的影响机制,并分析了工作不安全感的中介作用和调节焦点的调节作用。基于263份问卷数据的实证分析,结果表明:数智技术冲击意识对员工创新行为有正向影响;工作不安全感在数智技术冲击意识和员工创新行为之间起部分中介作用;防御型调节焦点在数智技术冲击意识和员工创新行为之间起负向调节作用。研究结论有助于管理者重视数智技术应用对员工心理和工作行为的重要影响,对组织如何采取措施激励员工创新具有理论指导意义。The application of digital and intelligent technologies has improved the productivity of enterprises and provided employees with more emerging technological support in the process of innovation.However,it has also threatened the career development of employees.Based on the resource conservation theory,the study explores the impact mechanism of digital and intelligent technology shock awareness on employee innovative behavior and analyzes the mediating role of job insecurity and the moderating role of regulatory focus.Based on the empirical analysis of 263 questionnaires,the results show that digital and intelligent technology shock awareness has a positive impact on employee innovative behavior;job insecurity plays a partial mediating role between digital and intelligent technology shock awareness and employee innovative behavior;and defensive regulatory focus has a negative moderating effect between digital and intelligent technology shock awareness and employee innovative behavior.The conclusions of the study help managers to pay attention to the important impact of digital and intelligent technology applications on employees'psychological and work behaviors and provide theoretical guidance for organizations on how to take measures to motivate employee innovation.
