摘 要:基于心理契约理论构建企业社交媒体中员工知识共享行为的机理模型,收集358名员工借助钉钉共享知识的数据开展实证研究。研究发现:社区帮助动机显著促进员工隐性知识共享行为,但组织帮助动机对员工隐性知识共享行为存在抑制作用;组织依恋对隐性和显性知识共享水平均有显著提升作用;社区归属感显著改善员工的显性和隐性知识共享行为。中介效应分析表明,社区归属感正向影响社区帮助动机进而间接促进员工隐性知识共享。Based on the psychological contract theory,we constructed a mechanistic model of employees' knowledge-sharing behavior using enterprise social media,and collected data from 358 enterprise employees who carried out knowledge-sharing activities.The results showed that community-helping motivation significantly promotes employees' tacit knowledge-sharing behaviors,but organizational helping motivation has an inhibitory effect on employees' tacit knowledge-sharing behaviors;organizational attachment significantly enhances both the level of tacit and explicit knowledge sharing;and sense of community belonging significantly improves employees' explicit and tacit knowledge sharing behaviors.Further mediating effect analysis showed that community belonging positively influenced community-helping motivation and indirectly promoted employees' tacit knowledge sharing.
