摘 要:学术职业是联结教育、科技、人才“三位一体”协同发展的重要纽带,其主要输送渠道为博士生教育。处于职业生涯早期的大学教师存在的角色转化困难等问题指向了高层次人才培养与使用过程中的不适切现象,并实质上反映了当前博士生教育—学术职业管道中专业社会化与组织社会化之间的断裂。本研究通过对我国研究型大学16名青年教师的半结构式访谈,以社会化的视角勾勒出从博士生教育过渡至学术职业过程中所面对的挑战与现实冲击,指出其内在矛盾实质上是以知识为核心逻辑的博士生专业社会化过程,与认知逻辑和社会逻辑交织下学术职业的发展需求和角色期待之间的冲突。因此,研究呼吁在博士生的社会化过程中融入职业发展维度,促进其从专业社会化走向职业社会化,从而更为有效地促进博士生教育与早期学术职业生涯的衔接,推动两者的高质量可持续发展。The academic profession serves as a crucial link fostering the integrated development of education,technology,and talent.Its primary conduit lies in doctoral education.However,early-career academics face multiple challenges such as role-transition from students to faculty,indicating inefficient linkage between the cultivation and utilization of high-level talents,essentially reflecting a disconnect between professional socialization and organizational socialization within the doctoral education-to-academic career pathway.Through semi-structured interviews with 16 faculty members at early-stage of their academic careers in research universities in China,this study delineates the challenges they faced during the transition from doctoral education to academic profession from a socialization perspective.It suggests that the inherent contradictions primarily stem from the professional socialization process of doctoral students,which revolves around knowledge acquisition and creation as its core logic,conflicting with the demands of career development and professional role expectations inherent in the academic profession operating with the negotiating cognitive logic and social logic.Therefore,the study suggests an integration of career development dimensions into the doctoral socialization process to facilitate the transition from professional socialization to occupational socialization,thereby effectively bridging doctoral education and academic profession,and promoting their high-quality sustainable development.
