摘 要:目的通过潜在剖面分析探讨护士感知高绩效工作系统(HPWS)的潜在类别特征,并分析不同类别的特征差异及影响因素。方法采用便利抽样法,2024年6—7月选取我国12个地区的二级医院和三级医院的3450名临床护士为研究对象。采用一般资料调查表、感知高绩效工作系统量表、护士建言行为量表进行调查。对护士感知的HPWS进行潜在剖面分析,采用多分类Logistic回归分析对不同类别的影响因素进行分析。结果本研究共收集3450份问卷,最终回收3385份有效问卷,有效回收率为98.12%。3385名护士感知HPWS得分为(70.46±12.21)分,可分为低度感知(17%,559/3385)、中度感知(42%,1433/3385)、高度感知(41%,1393/3385)3个潜在类别。多分类Logistic回归分析结果显示,工作性质、职称、职务、工作年限、月收入、健康对工作的影响、工作时长、每月夜班数是护士感知HPWS的影响因素(P<0.05)。结论护士感知的HPWS存在异质性。护理管理者应重点关注低度感知HPWS的护士,根据不同类别的特征及影响因素对护士进行干预和支持,改善护士感知建言行为。ObjectiveTo explore the latent categories of nurses'perception of high-performance work systems(HPWS)through latent profile analysis and analyze the differences in characteristics and influencing factors among different categories.MethodsA convenience sampling method was used to select 3450 clinical nurses from ClassⅡ、Ⅲhospitals in 12 regions of China between June and July 2024.General information questionnaires,the Perceived High-Performance Work System Scale,and the Nurse Voice Behavior Scale were used for data collection.Latent profile analysis was conducted to analyze nurses'perception of HPWS,and multi-class logistic regression was used to examine the influencing factors for different categories.ResultsA total of 3450 questionnaires were collected,with 3385 valid responses,yielding an effective response rate of 98.12%.Nurses'perception of HPWS had an average score of(70.46±12.21),which could be divided into three latent categories:low perception(17%,559/3385),moderate perception(42%,1433/3385),and high perception(41%,1393/3385).The multi-class logistic regression analysis showed that job nature,title,position,years of service,monthly income,health impact on work,work duration,and monthly night shifts were significant factors influencing nurses'perception of HPWS(P<0.05).ConclusionsThere is heterogeneity in the nurses'perception of HPWS.Nursing managers should focus on nurses with low perception of HPWS and provide interventions and support based on the characteristics and influencing factors of each category to improve nurses'voice behaviors.
