摘 要:全球化的发展和信息技术的迭代促使虚拟团队产生,虚拟团队中的员工创造力日益成为影响组织竞争力的决定性因素。以知识基础观为理论基础,从个体和技术两个维度出发构建吸收能力与数字平台能力对员工创造力的影响效应模型,进一步揭示吸收能力、数字平台能力与虚拟团队员工创造力的中介机制和边界条件。收集辽宁省17家高新技术企业中69个虚拟团队的305份有效样本,研究结果表明,吸收能力和数字平台能力能够促进虚拟团队的员工创造力,知识共享分别在吸收能力与员工创造力、数字平台能力与员工创造力之间起中介作用。虚拟团队的结构有机性越高,吸收能力和数字平台能力对员工知识共享的影响越强。The development of globalization and the iteration of information technology have promoted the emergence of virtual teams,and the creativity of employees in virtual teams has increasingly become a decisive factor affecting organizational competitiveness.Based on the knowledge-driven theory,this paper constructs the influence effect model of absorptive capacity and digital platform capacity on employee creativity from the two dimensions of individuals and technology,and further reveals the intermediary mechanism and boundary conditions of absorptive capacity,digital platform capacity and virtual team employee creativity.305 valid samples of 69 virtual teams in 17 high-tech enterprises in Liaoning Province are collected.The results show that absorptive capacity and digital platform capability can promote the creativity of employees in virtual teams,and knowledge sharing plays an intermediary role between absorptive capacity and employee creativity,and between digital platform capability and employee creativity respectively.The higher the organic structure of virtual team,the stronger the impact of absorptive capacity and digital platform capacity on employee knowledge sharing.The research results help virtual team managers to train employees’knowledge absorption ability in line with the changes of organizational structure and to adjust the digitalization level of enterprises.
