摘 要:为探究工作家庭冲突与引航员工作行为(组织公民行为和反生产行为)之间的作用机制以及组织支持感的调节作用,随机对长江引航员进行调查,利用SPSS和AMOS实证研究理论假设模型。结果表明:(1)引航员的工作家庭冲突在年龄、婚姻状况上存在显著差异;(2)引航员的工作家庭冲突负向预测其组织公民行为且正向预测其反生产行为;(3)引航员的工作家庭冲突通过情绪耗竭的完全中介作用对其组织公民行为产生负向影响,对其反生产行为产生正向影响;(4)组织支持感在引航员的工作家庭冲突与情绪耗竭间起到了负向调节作用。关注引航员群体差异,降低工作家庭冲突,提升引航员个体的组织支持感,缓解情绪耗竭,能够改善引航员工作行为,推动引航事业安全健康发展。This paper explores the mechanism by which Work to Family Conflict(WFC)affects pilots'work behavior,focusing on Organizational Citizenship Behavior(OCB)and Counterproductive Work Behavior(CWB),while also examining the moderating role of Perceived Organizational Support(POS);the theoretical model was constructed with WFC as the independent variable,Emotional Exhaustion(EE)as the mediating variable,Organizational Citizenship Behavior and Counterproductive Work Behavior as the dependent variable,and Perceived Organizational Support as the moderating variable;A random survey has conducted among Changjiang pilots,and the theoretical hypothesis model have empirically studied using SPSS and AMOS.The results indicate that:(1)Pilots'WFC significantly differ in age and marital status;Pilots aged 36-45 years have the most WFC,pilots aged 46 years and older have the second WFC,followed by pilots aged 26-35 years,and pilots aged 25 years and younger have the least WFC;married pilots have higher WFC than single pilots.(2)Pilots'WFC serve as a negative predictor of Organizational Citizenship Behavior,and a positive predictor of Counterproductive Work Behavior;Through the fully mediating effect of Emotional Exhaustion,pilots'Work to Family Conflicts have a negative effect on Organizational Citizenship Behavior and a positive effect on Counterproductive Work Behavior;Work to Family Conflicts will cause pilots to appear Emotional Exhaustion,resulting in a decrease in Organizational Citizenship Behavior and an increase in Counterproductive Work Behavior.(3)Perceived Organizational Support plays a negative moderating role in the relationship between pilots'Work to Family Conflicts and Emotional Exhaustion;when Perceived Organizational Support is enhanced,the negative impact of Work to Family Conflicts on Emotional Exhaustion faced by pilots is correspondingly reduced.Paying attention to the differences among pilot groups,reducing Work to Family Conflicts,enhancing the sense of organizational support of individual pilots,and relievin
