摘 要:新冠疫情以来,企业迫切需要寻找一种新型办公方式以满足日益变化的外界环境对企业经营提出的新要求。在科学技术的助力下,远程办公逐渐成为办公方式的必然趋势。而远程办公能否为员工带来更好的工作体验、能否促进员工工作满意度的提升,中国情境下远程办公受到何种因素干扰等仍是需要考虑的问题。本文基于资源保存理论,提出工作资源在远程办公与工作满意度之间的中介作用,以期分析远程办公是通过何种方式对工作满意度产生影响。此外,本文考虑到中国特有的关系实践,在本土化背景下研究关系型人力资源管理实践在远程办公与工作资源之间的调节作用。实证分析结果表明:远程办公对工作资源具有正向影响;工作资源在远程办与工作满意度之间起中介作用,关系型人力资源管理实践在远程办公与工作资源之间起到负向调节作用。Since the outbreak of COVID-19,enterprises urgently need to find a new type of office mode to meet the new requirements of the ever-changing external environment for enterprise operation.With the help of science and technology,telecommuting has gradually become an inevitable trend in the future office.However,whether telecommuting can bring better work experience to employees,promote employees'job satisfaction,and what factors interfere telecommuting in China situation are still issues to be considered.Based on the theory of resource preservation,this paper proposes the mediating role of job resources between telecommuting and job satisfaction,in order to analyze how telecommuting affects job satisfaction.In addition,considering the relationship practice unique in China,this paper also studies the moderating effect of Guanxi human resource management practices on telecommuting and working resources under the background of localization.The results of empirical analysis show that telecommuting has a significant positive impact on job resources;Job resources play a mediating role between telecommuting and job satisfaction,and Guanxi human resource management practices play a negative moderating role between telecommuting and job resources.
