摘  要:教师专业资本直接关系到学生成长和教育质量。当前,教师角色面临多元期待与复杂实践的交织挑战,导致角色超载现象日益严重,成为影响教师专业资本积累的关键因素。这主要体现在教师时间与精力过度消耗、情感耗竭与职业倦怠加剧以及自我效能感动摇。教师角色超载本原在于其角色边界模糊性、社会互动网络复杂性以及角色选择自主性受限。基于此,应当以内源发展为基石筑牢教师角色学习人力基础,以圈层叠加为模态推进教师角色关系聚力效能,以专业向度为导引创设角色行动决策空间,使教师能够“像专业人士一样教学”,从容应对各种角色挑战,提升教师专业资本,实现教师角色的重构。Teachers’professional capital is directly related to students’growth and education.At present,teachers face many challenges between different expectations and practices,leading to the overload of teachers.It has an important influence on the accumulation of teachers’professional capital.This is mainly reflected in taking up their too much time and energy,exhausting their emotion,deepening senses of job burnout and self-efficacy.The reasons why teachers are overloaded lie in their ambiguous role definition,complex social interaction and role choices limited from society.Thus,from the source,it is essential to build human resources foundation for teachers’learning.From the relationships,it is important for teachers to interact with others for their self-improvement.From the professional ability,it’s necessary to improve their decision-making abilities through self-reflection.Only by these strategies can teachers“teach like professionals”,meet challenges and improve professional capital to realize the reconstruction of teachers’roles.
