职场排斥对员工知识共享的双刃剑效应研究

摘  要:职场排斥在组织中普遍存在,对员工的工作行为会产生重要影响。尽管已有少量研究开始关注职场排斥对员工工作行为的双重影响,但尚缺乏关于职场排斥对员工知识共享这一积极行为的双重影响的研究。基于资源保存理论,运用路径分析和Bootstrap法,分析并检验了职场排斥对员工知识共享行为的双重影响。研究表明:职场排斥对关系重塑和情绪耗竭都具有显著的正向影响;关系重塑和情绪耗竭在职场排斥与知识共享之间都起到中介作用;集体主义倾向正向调节职场排斥通过关系重塑和情绪耗竭对知识共享的间接影响,员工的集体主义倾向越高,职场排斥越会促使其进行关系重塑进而增加知识共享,但同时也越会导致其陷入情绪耗竭进而减少知识共享。本研究深化了职场排斥对员工知识共享的影响机制及边界条件的实证分析,同时也为积极应对职场排斥提供了管理启示。Workplace ostracism is widespread in organizations and has an important impact on employee's work behavior.Although some studies have begun to pay attention to the dual effects of workplace ostracism on employee's work behaviors,there are few studies on the dual effects of workplace ostracism on employee's knowledge sharing which is a positive behavior.Based on Conservation of Resources Theory,this paper uses path analysis and bootstrap method to analyze and test the dual effects of workplace ostracism on employee's knowledge sharing.Research shows that workplace ostracism has significant positive effects on relationship crafting and emotional exhaustion.Relationship crafting and emotional exhaustion mediate the relationship between workplace ostracism and knowledge sharing.Collectivism positively moderates the indirect effects of workplace ostracism on knowledge sharing via relationship crafting and emotional exhaustion.The higher collectivism of employee is that the more workplace ostracism prompts relationship crafting and then increases knowledge sharing.Meanwhile,the more workplace ostracism prompts emotional exhaustion and then reduces knowledge sharing.This study deepens the empirical analysis of the influence mechanism and boundary conditions of workplace ostracism on knowledge sharing,and it also provides management implications for actively coping with workplace ostracism.
