摘  要:鉴于事业单位在我国经济发展中的特殊地位,研究其员工的公民组织行为具有重要的现实意义。在以专业承诺为中间变量,包含各前因变量的组织支持感和公民组织行为的概念模型基础上,通过调查和实证研究发现:我国事业单位员工的薪酬满意度、对领导—成员关系的理解、对单位职业发展机会的理解以及对单位的工作家庭支持与公民组织行为水平正相关;组织支持感水平与公民组织行为正相关,且该关系对于专业承诺较高的员工而言更加牢固。Because of public institutions' special status in China's economic and social development, organizational citizenship behavior research is critical. On the basis of the conceptual model which takes professional commitment as intermediate variable and includes various dependent variables related, perceived organizational support and organizational citizenship behavior, we have studied and found that: the payment satisfaction, leader-member understanding, career development opportunity understanding, work-family support are positively related to organizational citizenship behavior; perceived organizational support level is positively related to citizen organizational behavior, and the relationship is more significant to employees with high professional commitment.
