摘 要:目的:调查护士职业高原、组织承诺的现状及分析二者的相关性,探讨护士组织承诺的预测因素,为提高护士组织承诺水平提供有价值的参考。方法:采用问卷调查法,对5所医院407名护士进行调查。结果:护士职业高原总均分为(2.89±0.51)分,其中中心化高原最严重;护士组织承诺总均分为(3.46±0.60)分,其中感情承诺得分最高。护士职业高原评分与组织承诺水平呈显著负相关(P<0.01)。工作年限、内容高原、中心化高原、用工性质是预测护士组织承诺的主要因素。结论:护士职业高原评分对其组织承诺水平具有一定的预测性。护理管理者采取有效措施减轻护士职业高原,将有助于提高护士的组织承诺水平,从而促进护理事业的发展。Objective: To investigate the current status of nurses' career plateau, organizational commitment and analyze their relationship. Method: A total of 407 nurses fi'om five hospitals were investigated by a questionnaire. Results: The average score of nurses' career plateau was 2.894-0.51. Centered plateau got the highest average score. The average score of nurses' organizational commitment was 3.464-0.60, while emotional commitment was at the highest level. The nurses' career plateau was negatively correlated with organizational commitment (P〈0.01). Nurses' work experience, content plateau, centered plateau, employment nature were primary factors which affected the nurses' organizational commitment. Conclusion: Nurses' career plateau may predict their organizational commitment. Effective measure to alleviate the nurses' career plateau is thus helpful to improve their organizational commitment and professional development.
