An Empirical Study on the Relationship Between Participative Decision-Making and Employees' Creativity: The Moderating Effect of Power Distance

摘  要:为探索民主参与决策对员工创新的影响机制,结合非同源问卷在两家创新型企业中的50个R&D团队展开实证研究。结果显示,员工所感知到的参与式决策水平对自身创新有着积极的促进作用,而权力距离则与员工创新呈负相关关系;权力距离在团队的参与式决策水平与员工创新之间起到正向的调节作用。最后,结合中国本土化管理情境,为领导者通过日常管理决策促进团队成员创新提供了相应的建议。Focusing on relationships between participative decision-making, power distance and employees' creativity, based on reviews of prior researches, we examined the proposed hypothesis using data collected from 50 R&D teams in 2 organization units in Shanghai. Results indicate that a high level of participative decision-making within team will significantly accelerate employees' creativity. Besides, while employees' perceptions of power distance are negatively associated with both group participative decision-making and employees' creativity, interaction effect between power distance and participative decision-making surprisingly promote employees' creativity. This study adds to our understanding of how Chinese leaders could promote employees' creativity when combining western management practices with native culture, and provides implications for future study.
