摘 要:本文以57个研发团队共231名成员为研究对象,采用跨层次研究方法,通过构建多层次数据模型(HLM),探讨个体和团队两个层次效能感对创造力的影响及其作用机理的不同。结果表明,自我效能感对个体创造力具有显著正向影响,且团队学习在此过程中发挥调节作用;此外,团队效能感对团队创造力具有显著正向影响,且团队学习在此过程中发挥中介作用。本文的跨层次研究为充分阐释不同层次效能感的作用机制提供了理论借鉴。The concept of efficacy has received increased attention in organizational research over the past two decades. This study seeks to examine the effect and mechanism of self-efficacy and team efficacy on creativity. Based on hierarchical linear modeling, it proposes a theoretical model in which the team learning was included to examine the relationship between efficacy and creativ- ity drawing on the data from 57 R & D teams, including 231 team members. At individual level, we examine the positive effect of self-efficacy on individual creativity. At multilevel, we examine the moderating role of team learning between self-efficacy and individ- ual creativity. At group level, we examine the positive effect of team efficacy on team creativity and the mediating role of team learning between team efficacy and team creativity. We use hierarchical lin- ear models to analyze data at different hierarchical levels. Results show that both self-efficacy and team efficacy have been found to predict creativity; however, the two constructs are likely to relate to creativity through different mechanisms. In particular, (1) the posi- tive effect of self-efficacy on individual creativity; (2) team learning had significant moderating effect between self-efficacy and indi- vidual creativity; (3) the positive effect of team efficacy on team creativity; (4) the mediating role of team learning between team ef- ficacy and team creativity. These findings highlight the necessity of study on efficacy and multilevel model. Implications of these results for research and practice are discussed. The study extends the exist- ing theory of efficacy through understanding how the team context may interact with individual-efficacy to affect individual creativity with a cross-level framework. The implications of this study are as follows: first the study highlights that not only the individual but the group should also be considered, as well.
