胜任力理论引入“订单式”护生培训工作的实践与效果

摘　　要：目的探讨胜任力理论引入"订单式"(实习、就业一体化招生)护生培训工作的实践与效果。方法便利抽样选择南京军区福州总医院476临床部护理部2012届"订单式"招收的48名护生为研究组,运用胜任力理论和医院科室二级管理培训的方法,通过需求分析,确定目标、制定培训计划、设计培训课程并完成临床带教;2011届护生45名为对照组,实施常规临床带教。对两组护生执业考试通过率和应聘后独立上岗时间进行比较。结果研究组护生护士执业考试通过率与应聘后独立上岗时间均优于对照组,差异有统计学意义(均P<0.01)。结论胜任力理论引入"订单式"护生培训工作,可以提高护生在能力、技能、内在特质等方面的胜任力,使其快速胜任护理工作,对其迅速成为合格的临床护士有着积极的作用。Objective To explore practice and effects of ＂Order＂ nursing students training methods based on competency theory （internship, employment integration enrollment）. Methods By convenience sampling,a total of 48 nursing students from the class of 2012 Clinical and Nursing Department in Fuzhou General Hospital of PLA were recruited into the observational group and 45 nursing students from the class of 2011 were recruited into the control group. Students in the observational group were given the second-level management method based on the competency theory. Demands of the nursing students were analyzed, so as to get the training objectives, plans and courses. Students in the control group were given routine training methods. The whole process of practice and training for monitoring, evaluation and feedback were compared between both groups. Results The significant improvement of the moral character, knowledge, skills, motivation, values etc appears in observational group students. The exam pass percentage and independent working time of nursing students in the observational group were also significantly better than those in the control group after application（P^0.01）. Conclusion The methods of competency theory introduced ＂Order＂ nursing students training improved the competency of nursing students on ability, skills,inner characteristics, etc, also contributed to adapting to nursing job and become qualified clinical nurses.
