摘 要:以大中型国有企业的204名员工为研究对象,采用结构方程模型,探讨互动公平、人际和谐与情感承诺的关系。研究结果发现,互动公平对情感承诺有正向影响;与假设相反,工具和谐对情感承诺有正向影响,而价值和谐对情感承诺有负向影响;价值和谐负向调节互动公平与情感承诺的关系,当价值和谐越高,互动公平对情感承诺的正向影响越弱。研究结果支持了人际和谐对情感承诺的影响,部分支持了人际和谐与互动公平对情感承诺的交互作用。Based on 204 staff samples from a state-owned enterprise,using structural equation model this paper analyzed the impacts of interactional justice and interpersonal harmony on affective commitment.The result indicated that interactional justice had positive effect on affective commitment.Opposite to hypotheses, instrumental harmony had positive effect on affective commitment,while value harmony had negative effect on affective commitment.The interactive effect of value harmony and interactional justice on affective commitment was significant.The effect of interactional justice on affective commitment was weaker for employees with higher value harmony.
