摘  要:员工组织公民行为是人力资源管理研究的一个核心命题,其对组织绩效和核心竞争力的提升具有重要作用。本文以变革型领导为前因变量,并引入心理授权变量,探讨变革型领导与组织公民行为之间以及心理授权对二者之间中介关系的作用机理。研究表明,变革型领导对组织公民行为、心理授权有显著的正向影响,心理授权对组织公民行为有显著的正向影响,心理授权在变革型领导与组织公民行为的关系中起部分中介作用。研究结论对促进员工组织公民行为,提高组织绩效具有指导意义。Organizational citizenship behavior is a core proposition of Human Resource Manage ment, which has an important role in improving organizational performance and core competitive ness. This paper takes transformational leadership as antecedent variable, and introduces psychologi cal empowerment as an intermediary variable, to explore the relationship between transformational leadership and organizational citizenship behavior and the mechanism of psychological empowerment. The results showed that transformational leadership has a significant positive impact on organizational citizenship behavior and psychological empowerment; psychological empowerment has a significant positive impact on organizational citizenship behavior; psychological empowerment partially mediates the relationship between transformational leadership and organizational citizenship behavior. Conclu sions have practical guidance for the promotion of employees' organizational citizenship behavior and improvement of the organization's overall performance.
