摘  要:领导能有效促进员工知识共享,但已有研究缺乏对其中机制的探讨。基于来自企业的283份调查问卷,通过结构方程模型与层次回归方法,检验了变革型领导对员工知识共享行为的影响,以及知识共享氛围与个人特质在其中发挥的作用。结果表明,变革型领导对知识共享氛围及员工知识共享有显著的正向影响,亲密氛围部分中介了变革型领导和员工知识共享的关系。变革型领导对创新氛围和公平氛围的正向影响可以增强组织成员对亲密氛围的感知,从而间接对知识共享产生影响。特质调节焦点对亲密氛围、公平氛围与知识共享的关系存在调节作用。Leadership can effectively facilitate knowledge sharing among employees, but little attention has been given to investigate the effect mechanism between them. This paper, based on a set of data from 283 respondents in five enterprises, tested the relationship of transformational leadership with knowledge sharing, together with the roles of knowledge sharing climate and chronic regulatory focus through structural equation modeling and hierarchi-cal regression analysis. Results showed that transformational leadership positively relates to knowledge sharing, and affiliation climate mediates this positive relationship. The positive effect of transformational leadership on innova-tiveness climate and fairness climate enhances the perception of affiliation climate, which in turn facilitates knowl-edge sharing indirectly. Employees' chronic regulatory focus moderates the relationship of affiliation climate and fairness climate with knowledge sharing.
