摘  要:通过对528名企业员工采用自我报告式问卷调查,本研究考察了绩效评估公平、工资系统认知和绩效工具性感知对绩效工资公平的直接或间接影响。对调查数据进行回归分析和结构方程模型分析,结果显示绩效工具性感知在绩效工资公平前因变量影响机制中起部分中介作用;绩效评估公平对绩效工资公平有显著的直接正向影响,也通过绩效工具性感知预测了绩效工资公平;工资系统认知对绩效工资公平有显著的直接正向影响,也通过绩效工具性感知预测了绩效工资公平。绩效评估公平、工资系统认知和绩效工具性感知是绩效工资公平的重要前因变量,三个变量联合解释了绩效工资公平60%的变异量。最后对基于研究结论的启示进行了讨论。An organization needs to pay special attention to the fairness of pay systems because it is a key concern in people's lives.Existing researches have mainly explored the outcomes of pay equity( or inequity). These antecedents has more practical value on improving the fairness perception of employees. This research mainly focuses on performance pay,and discusses important factors that will influence an employee's judgment of fairness.Performance pay is one kind of incentive in the compensation system. To control the effectiveness of performance pay,it is important to improve employees' fairness perception of performance pay. Based on the equity theory and the expectancy theory,the research proposes that employees' perceived fairness in performance appraisal is the basic condition of performance pay fairness perception. Whether the performance pay perception is fair or not,it is related to the knowledge of pay system. The instrumentality perception of performance is the indispensable factor influencing the fairness perception of performance pay. On the basis of theoretical analysis,this research proposes four hypotheses on how performance appraisal fairness,pay system knowledge,and instrumentality perception may directly or indirectly influence performance pay fairness.Regression analysis and structural equation models are used to analyze 528 sample data in this research. The results show that instrumentality perception plays a partial mediating role on the relationship between performance pay fairness and its two other important antecedents. Performance appraisal fairness influences performance pay fairness directly and positively. Meanwhile,performance appraisal fairness predicts performance pay fairness through instrumentality perception. Pay system knowledge also influences performance pay fairness directly and positively.
