摘 要:目的:探讨工作压力对地税基层公务员工作满意度和离职意向的影响,及心理资本在其中的调节作用。方法:对北京市7个区县地税局的225名基层公务员进行问卷调查。结果:地税公务员工作压力显著负向预测工作满意度,显著正向预测离职意向。心理资本显著正向预测工作满意度,显著负向预测离职意向。随工作压力增加,高心理资本基层公务员工作满意度下降幅度更大,离职意向增加幅度更大。结论:心理资本在工作压力与工作满意度之间和工作压力与离职意向之间均起调节作用。Objective: To investigate the relationship between work stress and job satisfaction, turnover intention oftownship civil servants, and the moderating effect of psychological capital on this relationship. Methods: A self-adminis-tered questionnaire survey was conducted to 225 township civil servants. Results: After controlling for demographic vari-ables, hierarchical regression analysis identified job stress as a significant negative predictor of job satisfaction, and a signif-icant positive predictor of turnover intention. Meanwhile, psychological capital was found as a significant positive predictorof job satisfaction and a significant negative predictor of turnover intention. Township civil servants with high psychologicalcapital reported more job dissatisfaction and turnover intention. Conclusion: Psychological capital moderates not only therelationship between work stress and job satisfaction, but also the relationship between work stress and turnover intention.
