摘  要:近年来,员工建言行为这一议题逐渐被学术界和业界所关注和探讨。本研究基于组织情境的视角,采用问卷调查法考察组织气氛对员工建言行为的影响,并从个体-环境交互作用的视角揭开组织气氛影响员工建言行为的过程机制。层次回归分析的结果表明,组织气氛中的科层性气氛显著负向影响员工建言行为,支持性气氛、创新性气氛和公平性气氛显著正向影响员工建言行为,而人际沟通气氛与员工建言行为之间关系不显著;心理授权在支持性气氛、创新性气氛和公平性气氛影响员工建言行为过程中起部分中介作用,而在科层性气氛和人际沟通气氛影响员工建言行为过程中不起中介作用。本研究在理论研究方面充实了员工建言行为在组织层面影响因素的探索,深化了组织气氛影响员工建言行为内部机制的研究;在实践上为组织管理者如何搭建良好的建言平台提供理论依据和管理启示。In the recent years,with the rapid development of science and technology and the economic globalization,the business environment are increasingly complex and varied.Faced with such a complex and ever-changing external environment,companies can only rely on the wisdom of employees to cope with this situation except managers.Employee's suggestions and comments can improve the quality of decision-making organization,and guard against the risk of the organization.Therefore,employee voice behavior can improve the management and performance of the organization.On the other hand,employee voice behavior can also improve his/her job satisfaction when his/her suggestions were adopted by corporate manager.But in practice,few employees of the organization can put forward their different views and perspectives facing with organization problems and opportunities.The existence of this phenomenon may have the reason of individual employee and organization.The reason of individual employee may be which the employee thinks that his/her voice behavior can' t improve the company' s performance.And the reason of organization may be the influence of the enterprise culture which prevent employee voice behavior.Therefore,the issue about employee voice behavior has been gradually concerned and discussed in academia and industry.Academic study of employee voice has three main research perspectives:the outcome of the employee voice behavior,these research to explore employee voice how to influence the performance of company and employee;the cause of the employee voice behavior,these research to concern on the factor which influence employee voice behavior;and the mediation of the employee voice behavior,these research focus on the mediator effect of employee voice behavior on the relationship between other variables.Through the review of literature this study find that few scholars concerned about the relationship between organizational climate and employee voice.As an important factor of organizational context,organizational clima
