摘  要:根据工作需求—资源模型,组织伦理氛围作为组织的重要资源,会对员工敬业度产生重要影响。本研究通过现场调查,运用结构方程建模技术,考察了组织伦理氛围对员工敬业度的影响机制。结果发现:组织伦理氛围通过组织支持感对情感承诺、工作满意度产生影响,进而作用于员工敬业度;组织伦理氛围还会通过工作满意度对员工敬业度产生影响,其中工作满意度还通过情感承诺间接作用于员工敬业度。研究结论对员工敬业度提升具有重要的理论和现实意义。According to the job demand-resource model, the organizational ethical climate as an important organizational resource has significant influence upon employee engagement. Based on the structural equation modeling, the present study conducted a field study mainly to examine the mechanism of organizational ethical climate and employee engagement. Results showed that:the organizational ethical climate mainly imposed effect on perceived organizational support, and then influenced affective commitment and job satisfaction,and finally applied to employee engage-ment;Organizational ethical climate had direct influence upon job satisfaction, then applied to employee engagement,while the effect of job satisfaction and employee engagement was mediated by affective commitment. The current findings have important theoretical and practical significance on the improvement of employee engagement.
