摘 要:知识共享活动把员工知识变为组织知识,能增加组织竞争力,但实践中却常常遇到员工囤积知识等阻力。本文从员工组织承诺视角研究了员工知识共享意愿的影响因素。对165家企业IT员工的调查结果表明,员工情感承诺会对知识共享意愿产生显著的正向影响,员工持续承诺水平对知识共享产生负向影响,而其规范承诺水平对知识共享意愿影响较弱。本文结论对帮助IT企业管理员工组织承诺以提高组织知识共享水平具有一定的实践意义。Knowledge sharing activities can help transform individual knowledge into organization knowledge and raise organizational competitiveness. But employee's resistance behavior such as hoarding knowledge is very common in management practice. The paper investigates the factors affecting knowledge sharing intention of the employees from the perspective of organizational commitment. The analysis result based on a survey of 165 firms shows that employees' affective commitment has significant positive influence on knowledge sharing intention, continuance commitment has negative influence on knowledge sharing intention, and normative commitment has no significant influence on knowledge sharing intention. The research result has some implications for firms to effectively manage organizational Commitment to raise knowledge sharing level.
