摘  要:基于自我一致性理论探讨授权型领导对员工建言行为的影响机制,检验组织信任的中介作用和组织政治知觉的调节作用。通过对本土企业内703份员工数据的层级回归分析,发现:组织信任部分中介授权型领导(包括以身作则、参与决策、提供指导、信息分享和关心下属)对员工建言行为的正向影响;组织政治知觉显著调节授权型领导通过组织信任影响员工建言行为的中介作用。研究结论不仅丰富了授权型领导对员工建言行为的作用路径研究,也扩充了授权型领导力发挥效用的边界条件。实践方面有助于指导管理者如何提高人力资源实践水平,从而激发员工建言行为。Based on the self-consistency theory, the influence of empowering leadership on employee voice behavior was investigated by testing the mediating role of organizational trust and the moderating role of perception of organizational politics. According to the data from 703 employees and the hierarchical regression model,it was found that organizational trust mediated the relationship between empowering leadership (including setting example, participation in decision-making, providing guidance, information sharing and caring about subordinate) and employee voice behavior. Moreover,perception of organizational politics moderated this mediation such that the mediated relationship was stronger under low perception of organizational politics than under high perception of organizational politics. These conclusions not only helps understand how and when empowering leadership influence employee voice behavior, but also guides the managers to improve employee voice from the perspective of empowering leadership.
