摘 要:基于交换性认同机制,指出影响组织认同水平的个体变量——组织公正感知在高校派遣制教师激励管理中的重要性。以S职院为例,测量派遣制教师激励管理新尝试——积分管理制度的组织公正水平,剖析了其在分配、程序、互动三个方面的公正特性和影响过程,针对派遣制教师受到的不公平待遇,提出实施精细化分类管理和在制度机制层面营造公平感知的途径。Based on the exchanged identity mechanism, this paper points out that as a variable of organiza- tional identity, the dispatched teachers' organizational justice perceptions is very important in the person- nel management. Taking S Vocational College as an example, it has already established a new system of integral management system. This paper measures the organizational justice level of this system, and ana- lyzes its fairness and influence process in distribution, procedure and interaction.In view of the unfair treat- ment, the management should be more refined with classification, showing the way in the aspect of insti- tutional mechanisms to build fairness perceptions.
