摘  要:包容型领导作为一种特定的关系型领导风格,主要强调尊重和满足下属的多样化需求,目前在组织管理领域的影响力逐渐加深。通过构建一个多层次线性模型,探讨包容型领导对于团队绩效及员工创新绩效的作用机制。基于专业服务领域内61个团队及202名团队成员问卷调查的结果分析发现:包容型领导对团队绩效及员工创新绩效有正向影响且团队知识共享在其中起到部分中介及跨层次中介作用;学习目标导向对员工创新绩效有正向影响且知识共享意愿在其中起到部分中介作用;包容型领导对于员工的学习目标导向和知识共享意愿有显著的跨层次调节效应,即领导包容型越强,二者正向关系越强;领导的包容型越强,学习目标导向通过知识共享意愿对于员工创新绩效的间接作用有更强的正向导向。Inclusive leadership, as a specific relationship leadership style, mainly focusing on respecting and satis- lying the diverse need of employee, has shown greater importance in the field of organizational management. This study constructs a hierarchical linear model to explore the influence of inclusive leadership on team performance and employee innovative performance. Based on a survey of 61 teams with 202 team members in profes- sional service industries, the results show that, (1) Inclusive leadership has a positive effect on team performance and employee innovative performance with team knowledge sharing partly mediates the relationship; (2) Employee innovative performance is positively influenced by learning goal orientation, with the intention to share knowledge partly mediating the relationship; (3) Inclusive leadership significantly moderates the relationship between learning goal orientation and the intention to share knowledge such that the higher of the inclusiveness of a leader, the stronger relationship between employee's leaming goal orientation and the intention to share knowledge; (4) When the inclusiveness of a leader is higher, the intention to share knowledge plays a stronger mediating effect on the relationship between learning goal orientation and employee innovative performance
