摘 要:公平的组织环境能够激发教师的积极情感,并进一步促进教师的组织公民行为。以大学教师为研究对象,引入中介变量组织信任,构建大学情境下组织公平感与组织公民行为的研究模型,探索组织公平对教师行为的影响机制。研究发现,组织公平感对大学教师组织公民行为有显著正向影响,组织信任在二者之间起中介作用。但是,具体到各变量的二级维度,又呈现差异化效应:在利学校行为和个体主动行为方面,程序公平感比分配公平感有更强的解释力;而在助人行为方面,分配公平感却比程序公平感有更强的解释力。组织信任在程序公平感与利学校行为、助人行为之间起部分中介作用,而在其他各维度之间起完全中介作用。大学应从资源分配、沟通机制、微观层面的行为三个方面完善治理机制,为大学教师创造一个公平的组织环境。A fair organizational environment can stimulate teachers’ positive emotions and further promote teachers’ organizational citizenship behavior. Taking university teachers as the research object, this paper introduces the intermediary variable organizational trust, constructs the research model of organizational justice and organizational citizenship behavior in university context, and explores the influence mechanism of organizational justice on teachers’ behavior. It is found that organizational justice has a significant positive impact on university teachers’ organizational citizenship behavior, and organizational trust plays an intermediary role between them. However, specific to the secondary dimension of each variable, it shows differentiation effect: In terms of school behavior and individual initiative behavior, the sense of procedural justice has stronger explanatory power than the sense of distributive justice. In terms of helping behavior, the sense of distributive justice has stronger explanatory power than the sense of procedural justice. Organizational trust plays a partial intermediary role between the sense of procedural fairness and the behavior of benefiting schools and helping others, while it plays a complete intermediary role between other dimensions. Universities should improve the governance mechanism from three aspects:resource allocation, communication mechanism and micro-level behavior, so as to create a fair organizational environment for university teachers.
