摘 要:通过构建理论模型、提出假设和SPSS统计软件,对422份问卷进行实证分析,验证家长式领导、组织认同和员工亲组织非伦理行为三者之间的关系。通过研究发现,家长式领导的三个维度对员工亲组织非伦理行为分别有着不同的影响,并且组织认同在二者之间起中介作用。一是威权领导和仁慈领导与员工亲组织非伦理行为之间显著正相关;二是德行领导与员工亲组织非伦理行为显著负相关;三是组织认同在家长式领导三个维度与员工亲组织非伦理行为关系中起中介作用。基于研究结果对管理者的领导方式和行为提出一些参考建议,以期可以在提高组织绩效的同时,更好地引导员工做有利于组织且符合道德规范的工作。By constructing theoretical models,proposing hypothesis and SPSS statistical software,422 questionnaires were empirical analyzed to verify the relationship between paternial leadership,organizational identity and employee organizational non-ethical behavior.The study found that the three dimensions of paternalistic leadership have different effects on employee parental non-ethical behavior,and organizational identity medibetween the two.First,there is a significant positive correlation between authoritarian leadership and benevolent leadership and non-ethical behavior,the second is a significant negative correlation between moral leadership and non-ethical behavior;third,organizational identity plays an intermediary role in the relationship between paternalistic leadership and non-ethical behavior.Based on the research results,some reference suggestions on the leadership mode and behavior of managers,hoping to better guide employees to do ethical work conducive to the organization.
