摘 要:新生代员工在性格特征、职业规划、职责态度等多方面存在鲜明特点,传统的领导风格模式遇到了挑战。如何在VUCA时代对人力资源进行有效管理,调动员工工作激情成为竞争优势和组织行为领域的研究热点。基于领导成员交换理论,以204名新生代员工为样本,分析了民主型领导、工作激情、员工创造力之间的关系。结果显示:(1)民主型领导正向影响新生代员工和谐式工作激情,民主型领导负向影响新生代员工强迫式工作激情;(2)新生代员工创造力在民主型领导和员工工作激情之间起中介作用。研究结论对于新生代员工的管理工作具有指导意义和实践价值。The new generation of employees have distinct characteristics in personality,career planning,responsible attitude,and other aspects,the traditional leadership style has been challenged.How to effectively manage human resource management in the era of VUCA and mobilize employees′work passion has become a hot topic in the field of competitive advantage and organizational behavior.Based on the leader-member exchange theory,this study analyzed the relationship between democratic leadership style,work passion,and employee creativity with 204 new generation employees as samples.The results show that:(1)Democratic leadership positively influences the new-generation employees′harmonious work passion,and democratic leadership negatively influences the new-generation employees′compulsive work passion;(2)The new generation of employee creativity plays a mediating role between democratic leadership and employee work passion.This study has guiding significance and practical value for the management of the new generation of employees.
