面子、人情、和谐对员工知识共享的影响研究——以心理契约为调节变量

摘  要:面子、人情、和谐是中国本土文化概念,显化为文化倾向。通过调查问卷采集数据,以626名企业员工为研究对象,研究面子倾向、人情倾向、和谐倾向对员工知识共享四个维度的影响效应。研究发现:面子倾向只对一般知识贡献存在显著负向影响,人情倾向只对一般知识贡献存在显著正向影响,和谐倾向对一般知识贡献、一般知识收集、关键知识贡献和关键知识收集均存在显著正向影响;关系型心理契约抑制了面子与一般知识贡献之间的负向关系,增强了和谐与关键知识收集之间的正向关系;交易型心理契约抑制了人情与一般知识贡献之间、和谐与关键知识收集之间的正向关系。正确认识该作用机理,有助于促进员工的知识共享。Mianzi,Renqing,and Harmony are typical Chinese cultural concepts,which are manifested as cultural tendencies.By means of questionnaire survey data collected in 13 provinces,with a valid sample of 696 employees,the paper studies the effects of face inclination,human inclination and harmonious inclination on employees'knowledge sharing from four dimensions.The results show that Mianzi orientation only has a significant negative impact on general knowledge contribution,Renqing orientation only has a significant positive impact on general knowledge contribution,and harmony orientation has a significant positive impact on general knowledge contribution,general knowledge collection,key knowledge contribution and key knowledge collection.The relational psychological contract inhibits the negative relationship between Mianzi and general knowledge contribution,and enhances the positive relationship between harmony and key knowledge collection.Transactional psychological contract inhibits the positive relationship between Renqing and general knowledge contribution,harmony and key knowledge collection.Understanding the mechanism correctly may promote knowledge sharing among employees.
