主管支持对员工创新行为的影响研究

摘  要:员工创新行为受到多种因素的影响,主管支持是一个重要因素,且主管支持对创新行为的影响主要是间接的。基于自我决定理论,提出主管支持通过促进员工内部动机和外部动机的提升进而激发员工创新行为。实证研究结果显示:主管支持能够正向影响员工创新行为;内部动机的中介作用成立;外部动机的中介作用不成立,其主要原因在于主效应过强或外部动机内化。实践中,应强化主管对员工的支持,激发员工的内部动机,适度刺激员工的外部动机。Employee innovation behavior is influenced by many factors.Among them,supervisor support is an important factor,and the influence of supervisor support on innovation behavior is mainly indirect.Based on the self-determination theory,it is proposed that supervisor support stimulates employee innovation behavior by promoting employee􀆳s intrinsic motivation and extrinsic motivation.The empirical results show that:supervisor support can positively affect employee innovation behavior and the mediating effect of intrinsic motivation is valid,while that of extrinsic motivation is not.The main reason is that the main effect is too strong or the internalization of extrinsic motivation.In management practice,we should strengthen the supervisor􀆳s support to employees,stimulate employees􀆳intrinsic motivation,and moderately stimulate employees􀆳extrinsic motivation.
