家长式领导风格与乡村幼儿园教师职业幸福感的关系:组织信任与心理资本的链式中介作用

摘　　要：为探究家长式领导的三种风格(仁慈型领导、德行型领导和威权型领导)与乡村幼儿园教师职业幸福感之间的关系,以及组织信任和心理资本在两者之间链式中介作用,采用家长式领导量表、组织信任量表、心理资本量表以及幼儿园教师职业幸福感量表对355名乡村幼儿园教师实施问卷调查。结果发现:仁慈型领导与组织信任、心理资本、职业幸福感均呈正相关关系,德行型领导与组织信任、心理资本、职业幸福感均呈正相关关系,威权型领导与组织信任、心理资本和职业幸福感则均呈负相关;组织信任和心理资本在家长式领导风格与乡村幼儿园教师职业幸福感之间起链式中介作用。因此,乡村幼儿园管理者应更多展现仁慈型和德行型领导风格,以提高乡村幼儿园教师的组织信任感和心理资本水平,这是提升幼儿园教师职业幸福感的有效路径。In order to explore the relationship between the triadic model of paternalistic leadership(benevolent leadership,virtuous leadership and authoritarian leadership)and the occupational well-being of rural kindergarten teachers and the chain mediating role of organizational trust and psychological capital,355 rural preschool teachers were surveyed through the Paternalistic Leadership Scale,the Organizational Trust Scale,the Psychological Capital Scale and the Kindergarten Teachers’Occupational Well-being Scale.The results showed that benevolent leadership was positively correlated with organizational trust,psychological capital and occupational well-being,virtuous leadership was positively correlated with organizational trust,psychological capital and professional well-being,while authoritarian leadership was negatively correlated with these variables.Organizational trust and psychological capital played the chain mediating role between paternalistic leadership and the occupational well-being of rural kindergarten teachers.Therefore,rural kindergarten managers should demonstrate more benevolent and virtuous leadership styles so as to improve the organizational trust and psychological capital of rural kindergarten teachers,which is an effective way to enhance kindergarten teachers’occupational well-being.
