摘　　要：辅导员的综合素养对学生的发展起着举足轻重的作用,本文对三所高职高专院校341名辅导员进行了角色调研,问卷显示辅导员与其角色期待间的现实落差较大。笔者结合新时代高职院校辅导员的使命担当,阐释了辅导员实践中的角色之应然:学生发展方向的引领者;学生学习和生活上的管理者;学生事务工作上的管理者,探究了角色实践中的现实之实然:高职院校对辅导员的认可度低;辅导员角色超载;辅导员角色冲突,进而基于角色“实然”状态与“应然”要求之间的矛盾,探索出适然之路径:加深辅导员对角色的认识,培养职业认同感;锤炼领导能力,做学生发展的领头人;提高管理水平,做学生管理工作的“当家人”;涵养自身素质,做学生健康成长的合格“大先生”,从应然、实然与适然三个维度对辅导员的角色进行重新定位,以期满足大学生成长发展的需求和期待。the comprehensive quality of counselors plays an important role in the development of students.This paper makes a role survey of 341 counselors in three higher vocational colleges.The questionnaire shows that there is a large gap between coun-selors and their role expectations.Combined with the mission of counselors in higher vocational colleges in the new era,the au-thor explains what the role of counselors should be in practice:the leader of students'development direction,the manager of students'study and life,and the manager of student affairs.this paper probes into the reality in the role practice:the recognition of counselors in higher vocational colleges is low;the role of counselors is overloaded.The counselor's role conflict,and then based on the contradiction between the role"as it is"and the"should be"requirement,explore the appropriate path:deepen the counselor's understanding of the role,cultivate the sense of professional identity,temper the leadership ability,be the leader of students'development;improve the level of management,be the"leader"of student management;cultivate their own quality and be a qualified"big man"for students'healthy growth.Relocate the role of counselors from the three dimensions of what they should be,what they are and what they should be,in order to meet the needs and expectations of college students'growth and development.
