摘 要:为探究多层次导向的变革型领导对多层面创新绩效的协同提升机制,推动煤矿企业智能化转型的顺利实现,基于IPO系统模型和自我概念理论,构建以团队反思和组织自尊为中介变量的多层次导向的变革型领导与多层面创新绩效的跨层次理论模型。为更好地理解变量间统计关系和集合关系,采用跨层回归和模糊集定性比较分析(fsQCA)的混合方法,对21家国家智能化示范建设煤矿的34个知识型团队(34名团队领导,412名团队成员)开展实证研究,结果表明:团队导向变革领导对团队创新绩效和员工创新绩效均有显著正向影响;个体导向变革型领导对员工创新绩效具有显著正向影响;团队反思在团队导向变革型领导与团队、员工创新绩效之间起着中介作用;组织自尊分别在团队、个体导向变革型领导与员工创新绩效之间发挥中介作用。In order to explore the collaborative improvement mechanism of multi-level focused transformational leadership on multi-level innovation performance,so as to promote the smooth realization of intelligent transformation of coal mining enterprises,based on the IPO system model and self-concept theory,this paper constructs a cross-level theoretical model of multi-level focused transformational leadership and multi-level innovation performance with team reflexivity and organization-based self-esteem as the mediating variables.In order to better understand the statistical associations and the set relations between variables,a mixed method with cross-level regression and fuzzy-set qualitative comparative analysis(fsQCA)method is used to carry out a empirical research on 34 knowledge teams(34 team leaders and 412 team members)in 21 national intelligent demonstration construction coal mines.The results show that team oriented transformational leadership has a significant positive impact on team innovation performance and employee innovation performance;that individual oriented transformational leadership has a significant positive impact on employee innovation performance;that team reflexivity plays a mediating role between team oriented transformational leadership and team innovation performance,employee innovation performance;that organization-based self-esteem plays a mediating role between team oriented transformational leadership,individual oriented transformational leadership and employee innovation performance.
