摘 要:基于制造业企业员工的调查问卷,分析非工作时间工作连通对员工沉默行为的影响,并运用SPSS22.0和SPSSAU软件进行实证检验。研究结果表明:非工作时间工作连通行为正向影响员工沉默行为;员工工作倦怠起部分中介作用,进而导致其沉默行为;组织认同正向调节非工作时间工作连通对员工沉默行为的影响,员工的组织认同感愈高,非工作时间工作连通导致员工沉默行为的可能性愈高。从组织工作安排、组织建言激励措施等方面为降低员工沉默行为的负向影响提出建议。Based on the questionnaire of employees in manufacturing enterprises,the influence of non-working hours connectivity on employees'silence behavior was analyzed,and SPSS22.0 and SPSSAU were used for empirical test.The results show that non-working hours work connectivity positively influences employees'silent behavior;Employee job burnout plays a part of mediating role,which leads to their silent behavior;Organizational identity positively moderates the influence of non-working working connectivity on employees'silent behavior.The higher the employee's organizational identity is,the higher the possibility of non-working working connectivity leading to employees'silent behavior is.Some suggestions are put forward to reduce the negative influence of employees'silent behavior from organizational work arrangement and organizational voice behavior incentive measures.
