摘 要:目的:通过对北京儿童医院“儿医之星”评选活动11年来实施效果绩效评估,分析总结“儿医之星”评选活动的创新性、取得成效、经验与启示以及改进策略,以期在为北京儿童医院及国家儿童区域医疗中心完善人才建设高质量发展提供有效建议。方法:采用简单随机抽样法对医院在职员工进行调查,并采用自主设计的问卷和成熟的盖洛普Q12量表进行调查,同时运用描述性统计分析、卡方检验、t检验、秩和检验和单因素方差分析等多种统计分析方法,全面评估“儿医之星”评选活动的绩效。结果:541份有效问卷中,参与评选活动对于提升员工的组织认同、工作满意度及敬业度存在显著性差异,认同度及满意度方面参选获批组在各组群中较高,而敬业度最高的为参选未获批组。年龄对工作满意度及盖洛普员工敬业度存在影响,在50~60岁组工作满意度最高,而在≤30岁年龄组盖洛普员工敬业度最高。结论:“儿医之星”评选活动对于提升员工敬业度、满意度以及组织认同度起到了积极的推动作用,为北京儿童医院及国家儿童区域医疗中心完善人才建设高质量发展提供了有效经验指导。Objective:Through the performance evaluation of the"Star Pediatrician"selection activity at Beijing Children's Hospital over the past 11 years,this study aims to analyze and summarize its innovations,achievements,experiences,insights,and improvement strategies.This evaluation provides effective suggestions for the high-quality development of talent construction at Beijing Children's Hospital and the National Children's Regional Medical Center.Methods:A simple random sampling method was used to survey the hospital’s current employees.The survey utilized self-designed questionnaires and the Gallup Q12 scale.Descriptive statistical analysis,chi-square test,t-test,rank-sum test,and one-way ANOVA were employed to comprehensively assess the performance of the"Star Pediatrician"selection activity.Results:Among the 541 valid questionnaires,participation in the selection activity significantly improved employees'organizational identification,job satisfaction,and engagement.The group of approved candidates showed the highest levels of recognition and satisfaction,while the non-approved group had the highest engagement levels.Age influenced job satisfaction and Gallup employee engagement,with the 50-60 age group having the highest job satisfaction and the≤30 age group having the highest engagement.Conclusion:The"Star Pediatrician"selection activity positively impacted employee engagement,satisfaction,and organizational identification,providing effective guidance for the high-quality talent development at Beijing Children's Hospital and the National Children's Regional Medical Center.
