摘 要:文章利用社会学习理论和社会交换理论以244个配对样本数据研究了伦理型领导与员工知识共享的关系,以及组织认同的中介作用和心理安全的调节作用。研究结果发现,伦理型领导对员工知识共享有显著正向作用;组织认同起到了完全中介作用;心理安全对组织认同与知识共享关系有调节作用,在高心理安全下,伦理型领导对员工知识共享影响更强。最后讨论了研究的理论与实际意义。Drawing on Social Learning Theory and Social Exchange Theory and using 244 questionnaire dyad-investigations in to the leaders and their employees,the paper,attempted to probe the mechanism of the impact of the ethical leadership on em ployee knowledge sharing behavior,especially to explore the mediating role of organizational identification between ethical leadership and knowledge sharing behavior,and the moderated mediation role of psychological safety.The results revealed that ethical leadership had positive impact on knowledge sharing,which was fully mediated by organizational identification.Further more,psychological safety played a moderated role between organizational identification and knowledge sharing,ethical lead ership had a stronger impact on knowledge sharing when employee psychological safety was higher.Finally,it made discus sions on significances of these findings for research and practice.
