摘 要:揭示战略人力资源管理一致性对组织绩效影响的作用机理一直是战略人力资源管理研究的核心问题之一。以双元创新能力为中介变量、以市场环境为调节变量,构建了战略人力资源管理一致性与组织绩效之间的关系模型。实证研究结果表明:战略人力资源管理一致性对组织短期与长期绩效的影响具有差异性,且对短期绩效的影响作用大于长期绩效;探索性创新与开发性创新能力均对组织长期绩效具有部分中介效应,市场环境对组织短期与长期绩效影响均具有调节效应。It is always one of the core issues to reveal the mechanism for the fit of strategic human resource management on the organizational performance. The research built the model of the relationship between the fit of strategic human resource manage- ment and organizational performance, taking the ambidextrous innovation competences as mediator, and the market environment as moderator. The result indicates that there is different between the effect of the fit on the short - term and on the long - term organizational performance. And the influence on the short -term performance is greater than on the long- term performance. The exploring and exploiting innovation capabilities beth partly have the mediating effect on long - term performance. Meanwhile, the market environment has the moderating effect both on short -term and long - term performance.
