摘 要:本文以来自江苏省13家高新技术企业的489份管理者-员工配对样本为研究对象,立足于道德型领导,以情绪耗竭以及组织伦理气氛为中介变量、组织犬儒主义为调节变量,探讨其对员工创新行为的作用路径。实证研究结果发现:道德型领导对员工创新行为具有显著的正向影响;情绪耗竭和组织伦理气氛均是道德型领导与员工创新行为之间关系的部分中介变量;组织犬儒主义正向调节情绪耗竭与员工创新行为间的关系,并在组织伦理气氛与员工创新行为之间的关系中发挥显著的调节作用。This paper takes 489 paired samples of 13 high-tech enterprises in Jiangsu province as the research object to explore the impact mechanism of ethical leadership on employees' innovative behavior through taking emotional exhaustion and organizational ethical climate as mediating variables and organizational cynicism as moderating variable. Empirical research results show that ethical leadership has significantly positive effect on employees' innovative behavior; emotional exhaustion and organizational ethical climate are the partial mediating variables of the relationship between ethical leadership and employee's innovative behavior. Moreover,organizational cynicism has significantly positive moderating role on the relationship between emotional exhaustion and employees' innovative behavior and has significantly moderating role on the relationship between organizational ethical climate and employees' innovative behavior.
