摘  要:基于资源保存理论,本文分析了领导下属权力距离价值观的一致性对下属工作绩效的影响。通过两次问卷调查,采用跨层次多项式回归分析、块变量分析以及带邹氏检验的"两步法"结构方程分析的方法,对收集到的数据进行了一致效应和跨层次带调节的中介效应检验。研究结果表明:(1)领导下属权力距离不一致会导致员工情绪衰竭。(2)不一致的情况中,领导权力距离高—下属权力距离低时更容易产生情绪衰竭。(3)情绪衰竭中介了领导下属权力距离一致性对工作绩效的影响。(4)同事支持调节了这一过程。本文提供了领导下属权力距离价值观差异性对员工工作绩效影响的情绪路径及可能的解决途径,也对研究的意义和未来研究方向进行了讨论。Nowadays, the value incongruence between employees and organizations is becoming an important issue for organizational development. It bursts out because on one hand the new generation of employees gradually entering into the workplace, and on the other hand Chinese companies are becoming increasingly international. In response, many organizations have to implement various management practices to decrease avoidable and undesirable value conflict between employees and their leaders. However, academic research on value congruence of leader-follower was less explored. The present study reviewed the latest research literature on value congruence, and attacked the problem from the microscopic point of view, by studying the value congruence from the perspective of the basic function unit in organizations - the dyad of leader and follower. Based on Conservation of Resources (COR) theory, we suggest that emotional exhaustion mediates the relationship between leader-follower power distance value incongruence and performance and colleague support mediated this relationship. Through the sample data collected from two surveys, we used cross-level polynomial regression and block variable analysis to analyze the congruence/incongruence effect and mediation effect. In addition, to test cross-level moderated mediation, we applied the one-step method-Monte Carlo method with bootstrapping, instead of the traditional two-step method in OLS to adjust for the biased covariance in the indirect effects of level-1. Our results supported the proposed influence mechanism: emotional exhaustion mediates the negative relationship between power distance incongruence and performance and colleague suport buffers this relationship. The contribution of present study could be seen as follows: Though existing researches have discussed some influencing mechanisms of leader-follower value congruence, our study explained the process from an important but underexplored view--emotion.
