组织公平视角下心理授权对变革型领导和员工组织承诺的中介作用

摘  要:变革型领导一直是人力资源领域的研究热点,但主要集中在变革型领导与组织公民行为、组织绩效和员工满意度的关系上,而变革型领导与组织承诺的研究相对较少,鉴于此,文中在前人的理论基础上,以心理授权为中介变量,组织公平为调节变量论述了变革型领导对员工组织承诺的影响,并从变革型领导风格、心理授权和组织公平三个角度,为企业领导者提出了具体的建议。Transformational leadership has been a research hotspot in the field of human resources,but the researches were mainly concentrated on the relationship between transformational leadership and organizational citizenship behavior,organizational performance and employee satisfaction,while the study of transformational leadership and organizational commitment are relatively rare. so based on former studies,with psychological empowerment as the mediating variable,organization justice as moderator discusses the impact of transformational leadership on organizational commitment,and from the aspects of transformational leadership,psychological empowerment and organizational justice,put forward specific proposals for enterprise leaders.
