摘  要:基于中国文化背景下的员工敬业度和情感承诺为研究视角,本文构建了一个被调节的双重中介作用模型以探讨不同员工-组织关系对组织公民行为的作用机制。以23家企事业单位的39位部门领导及其397名下属员工为调查对象,通过定量分析检验了员工-组织关系对组织公民行为的影响。研究结果表明:过度投资型和相互投资型员工-组织关系对组织公民行为均有显著的正向作用,且过度投资型对组织公民行为的影响比相互投资型更强;员工敬业度和情感承诺中介了过度投资型和相互投资型员工-组织关系对组织公民行为的作用。此外,个体权力距离负向调节了员工-组织关系对员工敬业度和情感承诺的作用。Based on the research perspective of employee engagement and emotional commitment in the context of Chinese culture,this paper constructs a moderated dual mediation model to explore the mechanism of different employee-organization relationship on organizational citizenship behavior.Taking 39 department leaders of 23 enterprises and institutions and their 397 employees as survey objects,the impact of employee-organization relationship on organizational citizenship behavior is examined through quantitative analysis.The research results show that the over investment and mutual investment employee-organization relationships have a significant positive effect on organizational citizenship behavior,and over investment has a stronger impact on organizational citizenship behavior than mutual investment;employee engagement and emotional commitment mediate the effect of over investment and mutual investment employee-organization relationships on organizational citizenship behavior.In addition,individual power distance negatively regulates the effect of employee-organization relationship on employee engagement and emotional commitment.
