摘  要:基于资源保存理论和认知失调理论,通过对18个城市20个企业的272名核心员工进行实证研究,探索强制性公民行为对离职倾向产生的影响及内在机制,并检验员工中庸思维在其中的调节作用。结果表明:强制性公民行为对离职倾向有显著正向影响;情绪衰竭在强制性公民行为与离职倾向间起中介作用;中庸思维反向调节强制性公民行为和情绪衰竭之间的正向关系,同时也反向调节强制性公民行为通过情绪衰竭影响离职倾向的中介效应强度。Based on the theory of resource preservation and cognitive dissonance, through empirical research on 272 core employees of enterprises, the influence and internal mechanism of compulsory citizen behavior on the tendency to leave were explored, and the regulating effect of Zhongyong-thinking among employees was examined. The results show that: mandatory citizen behavior has a significant positive influence on the tendency to leave;emotional exhaustion plays an intermediary role between compulsory citizen behavior and leave tendency;the Zhongyong-thinking reverses the positive relationship between compulsory citizen behavior and emotional exhaustion, and reverse adjusts the intermediary effect intensity of the tendency to leave through emotional exhaustion.
