强制性公民行为与高校青年教师任务绩效:组织公平的中介作用

摘  要:以高校青年教师群体的强制性公民行为和任务绩效之间的相关性为研究对象,加入组织公平作为中介变量。通过对294名分布在25岁到45岁之间的高校青年教师样本的实证研究并发现强制性公民行为显著负向作用于高校青年教师任务绩效;组织公平则显著正向作用于高校青年教师任务绩效;同时,组织公平显著中介了强制性公民行为对任务绩效的影响,即当组织公平越高时,同等的强制性公民行为对任务绩效的负向影响减弱,反之则增强。最后,从优化青年教师的教科研环境、审慎制订并修改科研奖励标准并及时传达给青年教师提出建议。Taking the correlation between the compulsory citizenship behavior and task performance of young teachers in colleges and universities as the research object,the article adds organizational justice as a mediating variable.Through empirical research on 294 young college teachers between 25 and 45 years old,the article states that mandatory citizenship behavior has a significant negative effect on the task performance of young college teachers;organizational justice has a significant positive effect on the task performance of young college teachers.At the same time,organizational justice significantly mediates the effect of mandatory citizenship behavior on task performance,that is,when organizational justice is higher,the negative impact of the same mandatory citizenship behavior on task performance is weakened,and vice versa.Finally,some suggestions are made from optimizing the teaching and research environment of young teachers,prudently revising scientific research reward standards,and timely conveying them to young teachers.
