摘 要:本研究探讨帮助/建言行为为代表的员工角色外行为对其他员工创新行为的影响机制,着力考查心理授权在两者间的中介作用和对上下级关系的调节作用。通过对338名员工进行调研得到研究数据,使用SPSS和AMOS软件,运用结构方程模型和分层次回归等方法,对角色外行为和员工创新行为之间的关系进行探讨,结果表明:帮助/建言行为正向影响员工的创新行为;帮助/建言行为正向影响员工的心理授权;心理授权正向影响员工的创新行为;心理授权在建言行为与员工创新行为之间发挥部分中介作用;上下级关系在帮助/建言行为与员工创新行为之间具有调节作用,上下级关系在帮助/建言行为与心理授权之间具有调节作用。This paper explores the infl uence mechanism of employees’extra-role behaviors,such as helping and providing advice,on other employees’innovative behaviors,and focuses on the mediating role of psychological empowerment between the two and the regulating role of the superior-subordinate relationship.Based on the research data of 338 employees,this study discusses the relationship between extra-role behavior and employees’innovation behavior by using SPSS and AMOS software as well as a structural equation model and hierarchical regression.The results show that the behavior of helping and providing advice has a positive impact on employees’innovation behavior and the psychological empowerment of employees.Psychological empowerment positively affects employees’innovative behavior and moderates advice behavior and employees’innovation behavior to a certain extent,the superior-subordinate relationship partially mediates the help and advice behavior and the employee’s innovation behavior,and the superior-subordinate relationship could moderate the behavior of helping and providing advice and psychological empowerment.
