摘  要:厘清教师培训各要素对培训绩效的影响效应和作用机制,有利于不断优化教师培训要素组合,实现提质增效。立足三圈理论,依托TALIS 2018上海调查结果,构建教师培训绩效与培训要素的路径关系模型发现:价值圈要素、能力圈要素对教师培训绩效的各维度均具有显著正向影响;支持圈要素对教师培训绩效无显著影响;培训行为意愿具有重要的中介效应;各要素影响效应具有差异性。基于实证结果,为更好建设高质量教师队伍,需促进树立正确的职业理念,构建多元的培训体系,营造开放支持的培训环境,注重差异化的培训要素配置。Clarifying the effect and mechanism of various elements of teacher training on training performance is conducive to continuously optimizing the combination of elements and realizing the improvement of quality and efficiency of teacher training.Based on the Three-circle Theory and the results of the TALIS 2018 Shanghai survey,a path relationship model between teacher training performance and training elements is constructed.It finds that the elements of value circle and competence circle both have significant positive effects on all dimensions of teacher training performance;while there is no significant effect of support circle on teaching training performance;training behavioral intention has an important mediating effect;the effect of each element is different.Based on the empirical results,in order to better build a high-quality teacher team,it is necessary to promote the establishment of correct professional ideas,build a diversified training system,create an open and supportive training environment and pay attention to the allocation of differentiated training elements.
