摘  要:乡村青年教师是乡村教师队伍的中坚力量,乡村青年教师的成长关系到整个乡村教师队伍建设。我国乡村教育正面临着青年教师流失、师资质量不高等问题。通过对一位卓越乡村青年教师进行深度访谈与观察,阐释该教师成长为一名卓越乡村教师的过程,并基于社会生态系统理论进行原因分析,发现卓越乡村青年教师的成长是教师本身的职业韧性发展和外部生态环境共同作用的结果。应厚植教师自身教育情怀,基于学校环境创设实践共同体,基于区域生态构建教师发展平台,以促进乡村青年教师高质量发展,推动落实新时代乡村教师队伍建设。Young rural teachers are the backbone of the rural teaching force,and their growth is critical to the construction of the entire rural teaching force.Rural education in China is facing problems such as the loss of young teachers and the low quality of teaching staff.The narrative research method was adopted to conduct in-depth interviews with and observations of an outstanding rural young teacher to explore the process of the teacher's growth into an outstanding rural teacher.And the causes were analyzed based on social ecological theory,the result of which shows that the growth of outstanding rural young teachers is the result of the combined effect of the teacher's professional resilience development and external ecological environment incentives.In view of this,it is important to cultivate teachers' educational sentiments,establish a practice community in the school contexts,and build development platforms for teachers based on regional ecology to promote the high-quality development of young rural teachers and implement the construction of rural teaching force in the new era.
