摘 要:高校高层次人才因职业高原易产生流动意愿。通过构建结构模型,研究了职业高原对江西省高校高层次人才的影响,发现职业高原对流动意愿正向影响显著,对工作满意度和组织承诺负向影响显著;工作满意度和组织承诺,对流动意愿负向影响显著,在职业高原和流动意愿之间的间接效应显著。基于此,提出江西省高校应通过提高职业高原水平提升人才的工作满意度和组织承诺,从而减小职业高原对人才流动意愿的影响,实现高层次人才队伍的稳定。Due to the career plateau effect,high-level talents at colleges and universities are prone to develop the mobility intention.By constructing a structural equation model,we investigated the effect of career plateau on high-level talents at colleges and universities in Jiangxi Province.We found that career plateau has a significant positive effect on mobility intention,and a significant negative effect on job satisfaction and organizational commitment;that job satisfaction and organizational commitment have a significant indirect effect on career plateau and mobility intention.Based on the findings,this paper proposes that universities in Jiangxi Province should improve the job satisfaction and organizational commitment of talents by improving the level of career plateau,so as to reduce the impact of career plateau on the mobility intention of talents and achieve the stability of high-level talent team.
