摘  要:《“十四五”特殊教育发展提升行动计划》中明确指出要加强特殊教育教师队伍建设,推动特殊教育事业高质量发展。为探讨学校组织气氛对特殊教育教师工作满意度的影响,考察胜任力水平和职业幸福感的链式中介作用,采用问卷法在全国范围内抽取570名特殊教育教师进行调查,结果表明:(1)学校组织气氛对特殊教育教师工作满意度有显著的正向预测作用;(2)胜任力水平在学校组织气氛与工作满意度间存在中介效应;(3)职业幸福感在学校组织气氛与工作满意度间存在中介效应;(4)胜任力水平和职业幸福感在学校组织气氛与工作满意度间存在链式中介效应。建议增强特殊教育学校的组织支持,营造积极的校园组织氛围;夯实特殊教育教师专业基本功,提升特殊教育教师胜任力水平;加大社会支持与保障力度,增强特殊教育教师职业幸福感。The 14th Five-Year Plan of Action for the Development and Enhancement of Special Education clearly emphasizes the need to strengthen the construction of the special education teachers and promote the high-quality development of special education.In order to explore the influence of school organizational climate on special education teachers'job satisfaction and to clarify the chain mediating role of competency level and occupational well-being,a nationwide survey of 570 special education teachers was conducted through the questionnaire method,and the results showed that:(1)school organizational climate has a significant positive predictive effect on special education teachers'job satisfaction;(2)there is a mediating effect of competency level between school organizational climate and job satisfaction;(3)there is a mediating effect of occupational well-being between school organizational climate and job satisfaction;(4)there is a chained mediating effect of competency level and occupational well-being between school organizational climate and job satisfaction.In view of this,we should strengthen the organizational support of special education schools,create a positive campus organizational atmosphere;consolidate the professional basic skills of special education teachers and enhance their competency;increase social support and security,and enhance the professional happiness of special education teachers.
