摘 要:为探索高职院校教师情绪劳动与其离职倾向之间的关系,以及职业获得感在两者间的中介作用,采用情绪劳动问卷、职业获得感问卷及离职意向问卷对532名高职院校教师进行调查。结果发现:高职院校教师情绪劳动、职业获得感与离职倾向之间两两显著相关;高职院校教师表层行为显著正向预测离职倾向,主动深层行为和被动深层行为显著负向预测离职倾向;职业获得感在高职院校教师表层行为与离职倾向之间起部分中介作用;职业获得感在高职院校教师主动深层行为与离职倾向之间起完全中介作用;职业获得感在高职院校教师被动深层行为与离职倾向之间起完全中介作用。基于此,建议学校通过开展情绪管理培训,构建多元化的支持体系和激励机制,以及加强个体干预等途径来提升高职院校教师的情绪管理能力和职业获得感,从而减少离职倾向。To explore the relationship between emotional labor and turnover intentions among vocational college teachers,as well as the mediating role of perceived career gain,a study was conducted involving 532 vocational college teachers using the Emotional Labor Questionnaire,the Perceived Career Gain Questionnaire,and the Turnover Intention Questionnaire.The results revealed that there were significant correlations between emotional labor,perceived career gain,and turnover intentions among vocational college teachers.Surface acting significantly and positively predicted turnover intentions,while proactive deep acting and passive deep acting significantly and negatively predicted turnover intentions.Perceived career gain partially mediated the relationship between teachers’surface acting and turnover intentions.Perceived career gain fully mediated the relationship between proactive deep acting and turnover intentions.Perceived career gain fully mediated the relationship between passive deep acting and turnover intentions.Based on these findings,it is recommended that schools enhance teachers’emotional management skills and their perceived career gain through measures such as providing emotional management training,establishing diversified support systems and incentive mechanisms,and strengthening individual interventions,thereby reducing vocational college teachers’turnover intentions.
